摘  要:依据角色理论,以万达长白山旅游度假区为案例研究对象,采用扎根理论的研究方法,对环境不确定情境下共享型领导的共享角色和共享时序进行了探究。研究结果表明,由于多样化的环境不确定性来源和环境不确定性自身具有的动态性、复杂性与丰富性,使得共享型领导在环境不确定情境与环境确定情境下的共享角色有着本质差异。具体而言,环境不确定情境下共享型领导的共享角色具有多重复杂性,围绕问题化机制实现为目标,群体员工在此情境下共享8种功能不同的领导角色,且8种领导角色以同时共享和轮换共享相结合的共享时序被群体员工动态共享。Based on the role theory,this study took Wanda Changbai Mountain Tourism Resort as the research object and used the research method of grounded theory to explore the shared roles and shared timings of shared leadership in the context of environmental uncertainty.The study reveals that there are essential differences in the shared roles of shared leadership in the context of environment uncertainty and environment certainty.These differences arise from the diverse sources of environmental uncertainty and the dynamic,complex,and multifaceted nature of environmental uncertainty itself.Specifically,the shared roles of shared leadership in the context of environmental uncertainty are complex.With the goal of realizing the problematization mechanism,group employees shared eight different leadership roles with different functions during the process of implementing shared leadership in the context of environmental uncertainty.Furthermore,group employees dynamically shared these eight roles through a combination of simultaneous and rotated sharing timings.
