摘 要:目的探索健康促进型领导对加油站员工心理健康的影响及作用机制,为企业进一步维护与促进员工健康提供参考。方法采用一般人口学特征调查表、健康促进型领导量表、领导-成员交换量表、下属自我健康关心量表和一般健康问卷对576名加油站员工进行测量。结果被试员工心理健康异常检出率为32.86%。Pearson相关分析结果显示:健康促进型领导与员工心理健康异常负相关(r=-0.349);健康促进型领导与领导-成员交换、下属自我健康关心正相关(r=0.763、0.803),领导-成员交换、下属自我健康关心与员工心理健康异常负相关(r=-0.280、-0.320);均P<0.05。健康促进型领导显著预测下属自我健康关心和员工心理健康异常(β=0.711、-1.821,P<0.001);下属自我健康关心在健康促进型领导对员工心理健康影响中存在中介作用;健康促进型领导与下属自我健康关心的关系受到领导-成员交换的调节(β=0.114,t=6.475,P<0.01)。结论加油站员工心理健康水平较低,健康促进型领导能直接预测加油站员工心理健康,也能通过下属自我健康关心的中介作用影响员工心理健康,且中介作用受到领导-成员交换的调节。Objective To investigate the impact and mechanism of health-promoting leadership on the mental well-being of gas station employees,and offer guidance for enterprises to further enhance employee health maintenance and promotion.Methods The demographic characteristics questionnaire,health promotion leadership scale,leader-member exchange scale,subordinate self-care scale and general health questionnaire were utilized to assess 576 employees working at gas stations.Results The rate of detecting exceptions in employee mental health was 32.86%.Pearson’s analysis revealed a negative correlation between health promotion leadership and employees’mental health disorders(r=-0.349).The study found a positive correlation between health promotion leadership and leader-member exchange as well as subordinates’self-health care(r=0.763,0.803),while leader-member exchange and subordinates’self-health care were negatively correlated with employees’mental health abnormalities(r=-0.280,-0.320).All P<0.01.Furthermore,health promotion leadership was found to positively predict both subordinates’self-health care and employees’mental health abnormalities(β=0.711,-1.821,P<0.001).The self-care behaviors of subordinates serve as a mediator in the relationship between health-promoting leadership and employees’mental health.Furthermore,leader-member exchange(β=0.114,t=6.475,P<0.01)moderates the association between health-promoting leadership and subordinates’self-care.Conclusions The mental health status of gas station employees is suboptimal.Health promotion leadership has a direct impact on the mental well-being of gas station employees,and can also indirectly influence their mental health through the mediating effect of subordinate self-care,which is moderated by leader-member exchange.
