摘 要:通过社会网络关系资源获取创新绩效是组织成员普遍具备的行为模式,近期社会网络相关研究认为相比通过积极的网络连接获取创新绩效,消极的网络连接也有可能为组织创新带来正面影响。基于此,本文以情景突发性人员流动理论中人员流动这类破坏事件为例,结合互联网行业一手数据,探究人员流动破坏-恢复阶段下由问题解决连接和难以相处连接共同构成的失调连接对组织创新绩效的不同作用,并结合仿真实验的研究剖析破坏恢复机制下不同层级失调连接对组织绩效的动态影响。实证结果表明,失调连接在人员流动破坏发生阶段对组织创新绩效有增强作用,失调连接在人员流动恢复阶段对组织绩效的减弱效果未被验证;仿真结果表明,破坏-恢复机制下的不同层级的失调连接对组织具有治理作用,其治理过程具备阶段性与动态相依性。研究结论有利于理解某些消极连接可能促进组织创新性与组织绩效原因,并为企业如何利用复杂社会网络连接在组织变革中存活与提升组织适应性提供理论依据。Getting innovation performance through social network relationship resources is a common behavior model for organizational members.Recent research on social network believes that compared with positive tie,negative tie may also have a positive impact on organizational innovation.Based on this,we believe that the internal and external organizational disruption,which consisted with two phases disruption and recovery,moderating the relationship between dissonant tie and innovation performance.Our data combines the Internet industry,analyzing the dynamic influence among disruption,dissonant tie and innovation performance.The empirical results show that dissonant tie have stronger influence on innovation performance during disruption,but weaker influence on innovation performance during recovery is not verified;the simulation results show that the dissonant tie at different levels during the disruption-recovery mechanism rising organization performance.The research conclusions are conducive to understanding why some negative ties may promote organizational innovation and organizational performance and provide a theoretical basis for how enterprises can use complex social network tie to survive and improve organizational adaptability in organizational change.
