上级发展性反馈对民航机务人员安全绩效的影响机制研究

摘  要:为提升民航机务人员的安全作业水平,保障民航领域的安全生产运行,从社会交换理论和社会认知理论双视角出发,建立了以工作嵌入和安全效能感为中介变量、基于优势的心理氛围为调节变量的上级发展性反馈对安全绩效影响机制的理论模型。通过对来自多个民航组织的296位民航机务人员进行问卷调查,并采用多元层次回归分析法开展假设检验。结果表明:上级发展性反馈显著正向影响民航机务人员的安全绩效;工作嵌入和安全效能感在上级发展性反馈和民航机务人员安全绩效之间发挥平行中介作用;基于优势的心理氛围分别正向调节工作嵌入和安全效能感在上级发展性反馈与安全绩效之间的中介作用。研究揭示了上级发展性反馈对安全绩效的影响机制,可为民航机务人员的安全绩效管理提供指导基础。From the dual perspectives of social exchange theory and social cognitive theory,this paper introduced job embeddedness and safety self-efficacy as mediating variables and set strengths-based psychological climate as a moderating variable to explore the impact mechanism between superior developmental feedback and safety performance of civil aviation maintenance personnel.Based on the mature scale of superior developmental feedback,job embeddedness,safety self-efficacy,safety performance,and strengths-based psychological climate,we constructed a questionnaire and distributed it widely to maintenance personnel from multiple civil aviation organizations.Then we analyzed 296 effective sample data via reliability analysis,validity analysis,homologous bias analysis,and hierarchical regression analysis with SPSS and AMOS software.The results show that:superior developmental feedback has a significant positive impact on the safety performance of maintenance personnel;job embeddedness and safety selfefficacy play parallel mediating roles between superior developmental feedback and safety performance;both job embeddedness and safety self-efficacy are positively moderated by strengths-based psychological climate.Therefore,superiors should reasonably use the developmental feedback to motivate maintenance personnel and help them learn and grow continuously to better complete the safety work.Secondly,to enhance the level of job embeddedness towards maintenance personnel,managers should provide them with enterprise care;actively create a harmonious working atmosphere,and reasonably design employee development plans.As for improving the level of maintenance personnel's safety self-efficacy,superiors can set a good example for subordinates in terms of safety work;affirm their work performance on time as well as share work experience and skills to improve subordinates`confidence which they can carry out safety work more efficiently.Finally,enterprises may encourage the maintenance personnel to explore and develop their advantages
