摘 要:目的了解低年资护士组织沉默行为的感受和体验,为临床护理干预措施的制定提供参考。方法采用目的抽样法选取浙江省某三级甲等医院的12名低年资护士进行深入访谈,使用Colaizzi 7步分析法进行资料分析。结果低年资护士组织沉默行为体验可归纳为3个主题:沉默的担心与顾虑、缺乏组织归属感、沉默的和谐。结论护理管理者应营造和谐的组织氛围,减少建言顾虑,建立培训机制,注重组织能力的培养,探讨护士组织沉默的积极意义。Objective To understand the feelings and experiences of junior nurses'organizational silence,and to provide reference for the formulation of clinical nursing intervention measures.Methods 12 junior nurses from a grade-A tertiary hospital in Zhejiang province were selected by objective sampling method for in-depth interview,and the data were analyzed by Colaizzi 77-step analysis method.Results The experience of junior nurses'organizational silence behavior could be summarized into three themes:silent worry and concern,lack of organizational belonging and silent harmony.Conclusion Nursing managers should create a harmonious organizational atmosphere,reduce concerns about making suggestions,establish a training mechanism,pay attention to the cultivation of organizational ability,and explore the positive significance of nurses'organizational silence.
