摘  要:乡镇体育师资培训工作作为提升乡镇体育教师能力、加强职业认同的重要手段,已成为保障乡镇学生全面成长的基础性工程。基于广东省“体育浸润行动计划”实施情况,构建体育教师“职后培训质量—自我效能感—职业认同”中介模型,分析培训过程中教师“知识—能力—经验—信念”转化机制与实现条件。结果显示:1)采用结构方程模型检验发现,总体样本的中介模型成立,乡镇体育师资培训达成预期。2)采用多群组结构方程分析发现,女性及体育学科背景教师模型成立,但培训效果略弱;1~5年教龄教师模型成立说明培训有效,间接效应为负值意味面临更多乡镇负面压力;6~10年教龄教师模型不成立,职业发展诉求升级与培训评价制度不完善之间的矛盾爆发导致职业认同感骤降;培训1次模型效应最强、2次次之而3次模型不成立,说明培训内容存在重复导致效果递减。The training of rural PE teachers is an important means to enhance their ability and strengthen their professional identity,which has become a basic project to ensure the overall growth of rural students.Based on the implementation of the Sports Infiltration Action Plan in Guangdong Province,this study constructs a mediation model of“post-service training quality-self-efficacy-professional identity”of PE teachers,and analyzes the transformation mechanism and realizing conditions of“knowledge-ability-experience-belief”for teachers in the training process.Results:1)Structural equation model test shows that the mediation model of the total sample is valid,and the training of rural PE teachers meets the expectation.2)The analysis of multi-group structural equation shows that:the models for female and PE teachers are invalid,but the training effects are weak;the validity of the model for teachers with the seniority of 1-5 years shows that the training is effective,and the negative indirect effects mean more rural negative pressure;the model for teachers with the seniority of 6-10 years is invalid,and the outburst of the contradiction between the upgrading of professional development demands and the imperfect training evaluation system leads to the sudden fall in professional identity;and the strongest model effect is observed in the first training time,followed by which in the second training time,and it is invalid in the third training time,indicating that the training content is repetitive,which leads to a progressive decrease in effectiveness.
