摘 要:目的调查三级甲等医院护理工作环境、职业延迟满足以及护士创新行为现状,并分析护理工作环境和职业延迟满足对护士创新行为的影响。方法采用便利抽样法选取陕西省23所三级甲等医院的1632名护士为研究对象,采用一般资料调查表、护士创新行为量表、护理工作环境量表、职业延迟满足量表进行问卷调查。结果护士创新行为均分为(3.34±0.60)分,护理工作环境均分为(2.91±0.40)分,职业延迟满足均分为(2.96±0.38)分。控制一般资料变量后,护理工作环境中的护士参与医院事务(β=0.132)、充足的人力和物力(β=0.147)以及职业延迟满足中的工作延迟满足(β=0.243)、职业生涯延迟满足(β=0.091)可解释护士创新行为总变异的21.2%。结论护理工作环境和职业延迟满足均能显著正向预测护士创新行为,护理管理者和护士自身应分别从组织和个人两方面作相关引导和提升,以改善护理创新。Objective To investigate the status of nursing work environment,vocational delay of gratification and nurse innovative behavior in the tertiary Grade A hospitals in Shaanxi Province,and analyze the impact of nursing work environment and vocational delay of gratification on nurse innovative behavior.Methods Totally,1632 nurses from 23 the tertiary Grade A hospitals in Shaanxi Province were recruited by convenient sampling and surveyed with general information questionnaire,Nurse Innovative Behavior Scale,Practice Environment Scale and Vocational Delay of Gratification Scale.Results The mean scores of nurse innovative behavior,nursing work environment and vocational delay of gratification were(3.34±0.60),(2.91±0.40)and(2.96±0.38),respectively.After controlling the general information,nurses participating in hospital affairs(β=0.132),sufficient human and material resources(β=0.147)in nursing work environment,occupational delay satisfaction(β=0.243),and career delay satisfaction(β=0.091)in vocational delay of gratification could account for 21.2%of the total variation on nurse innovative behavior.Conclusion Nursing work environment and vocational delay of gratification can positively predict nurse innovative behavior.Nursing managers and nurses themselves should provide relevant guidance and improvement from both organizational and individual aspects to improve nursing innovation.
