摘  要:尽管个体工匠精神的职场效应已获得较为丰富的研究成果,然而关于组织层面的工匠精神如何为员工所接受并塑造员工行为却付之阙如。基于工作激情双元模型,本研究探讨了组织工匠精神感知对员工主动创新行为的影响机制,深入分析了工作激情的中介作用和完美主义的调节作用。通过对三阶段的528份数据分析发现:组织工匠精神感知通过增加和谐式工作激情、减少强迫式工作激情,进而促进主动创新行为。在这个过程中,自我导向完美主义加强了组织工匠精神感知对和谐式工作激情的积极作用,社会导向完美主义削弱了组织工匠精神感知对强迫式工作激情的消极作用。本研究丰富了工匠精神的相关理论研究,为企业推行组织工匠精神提供了建议。Although there is a substantial body of research on the workplace effects of individual-level craftsman spirit,questions remain as to how organizational craftsman spirit is accepted by employees and shapes their behaviors.Based on the Dualistic Model of Passion(DMP),this study explores the influence mechanism of perceived organizational artisan spirit on employee proactive innovation behavior,and further analyzes the mediating effect of work passion,as well as the moderating effect of employee perfectionism.Combined with the date analysis of 528 matched valid questionnaires in three stages,the results are as follows:Perceived organizational artisan spirit increases harmonious work passion and reduces obsessive work passion,which both increase employee proactive innovation behavior.In this process,self-oriented perfectionism positively moderated the relationship between perceived organizational artisan spirit and harmonious work passion,and socially prescribed perfectionism negatively moderated the relationship between perceived organizational artisan spirit and obsessive work passion.This study enriches research on the relevant theories of artisan spirit and provides suggestions for organizations to promote organizational artisan spirit.
