摘  要:目的以高校教师为研究对象,探讨组织支持与高校教师职业幸福感、心理资本与情绪衰竭的相互关系。方法采用组织支持问卷、心理资本问卷、职业幸福感问卷、情绪衰竭量表对江苏省无锡市的906位高校教师进行问卷调查。结果高校教师组织支持感、职业幸福感、心理资本、情绪衰竭得分分别为(3.78±0.64)分、(4.12±0.74)分、(4.34±0.56)分、(2.76±0.78)分;心理资本和情绪衰竭呈显著负相关(r=-0.23,P<0.001),职业幸福感和心理资本呈显著正相关(r=0.54,P<0.001),与情绪衰竭呈显著负相关(r=-0.19,P<0.01),组织支持和职业幸福感、心理资本呈显著正相关(r=0.42、0.49,P<0.001),和情绪衰竭呈显著负相关(r=-0.28,P<0.001);组织支持可以直接影响高校教师职业幸福感,也可以通过心理资本和情绪衰竭这两个关键中介变量间接影响高校教师职业幸福感。心理资本和情绪衰竭在组织支持和教师职业幸福感间的作用机制是一个链式中介效应。结论组织支持、心理资本、情绪衰竭与高校教师职业幸福感之间相互关联,组织支持对高校教师职业幸福感的影响是一个链式中介效应模型。Objective To explore the relationship among organizational support,psychological capital,emotional exhaustion and professional well-being among college teachers.Methods A total of 906 college teachers were measured with the questionnaires of organizational support,psychological capital,emotional exhaustion and professional well-being.ResultsThe scores of organizational support,professional happiness,psychological capital and emotional exhaustion were(3.78±0.64),(4.12±0.74),(4.34±0.56),(2.76±0.78),respectively.Psychological capital significantly related to emotional exhaustion negatively(r=-0.23,P<0.001).Professional well-being significantly related to psychological capital and emotional exhaustion(r=0.54,-0.19,P<0.001,P<0.01).Organizational support significantly related to professional well-being,psychological capital and emotional exhaustion(r=0.42,0.49,-0.28,P<0.001).Organizational support predicted the professional well-being significantly directly,and it also associated with professional well-being through the independent and the chain mediating roles of psychological capital and emotional exhaustion.Conclusion Organizational support is associated with professional well-being of college teachers through independent mediating role of psychological capital and emotional exhaustion,as well as chain mediating role of psychological capital and emotional exhaustion.
