摘 要:目的:分析变革型领导行为、护士感知的病人安全文化、护士安全行为三者间的关系与相互作用路径,为提高护士安全行为相关干预提供参考。方法:采用便利抽样法,对2020年12月—2021年5月在岗的西安市4所医院484名护士进行问卷调查,问卷包括“一般情况调查问卷”“变革型领导风格测评问卷”“患者安全文化感知问卷”“安全行为问卷”,通过SPSS和AMOS软件进行分析。结果:护士感知的护士长变革型领导行为与护士感知的病人安全文化呈显著正相关(r=0.724,P<0.05);护士感知的护士长变革型领导行为与护士安全行为呈显著正相关(r=0.554,P<0.05);护士感知的病人安全文化与护士安全行为呈显著正相关(r=0.653,P<0.05)。结构方程显示:护士感知的护士长变革型领导行为对护士安全行为的总效应为0.827,直接效应为0.182,间接效应为0.645,护士感知的病人安全文化在护士长变革型领导行为与护士安全行为间起部分中介作用,中介效应占78.0%。结论:病人安全文化是护士长变革型领导行为与护士安全行为间的中介变量,管理者应该采取各种措施提高护士长的变革型领导行为及护士感知的病人安全文化,从而间接地提高护士的安全行为,减少不良事件的发生。Objective:To analyze the relationship and interaction path between transformational leadership behavior,nurse-perceived patient safety culture,and nurses′safety behavior,in order to provide reference for relevant interventions to improve nurses′safety behavior.Methods:A total of 484 nurses were selested with a convenience sampling method from 4 hospitals in Xi′an who worked from December 2020 to May 2021 to conduct a questionnaire survey.The General Situation Questionnaire,Transformational Leadership Style Assessment Questionnaire,Patient Safety Culture Perception Questionnaire,and Safety Behavior Questionnaire were used in the survey.Then,SPSS and AMOS software were used for analysis.Results:There was a significant positive correlation between the nurse-perceived transformational leadership behavior of the head nurse and the patient safety culture(r=0.724,P<0.05),between the nurse-perceived transformational leadership behavior of the head nurse and the nurse′s safety behavior(r=0.554,P<0.05),and between nurse-perceived patient safety culture and nurses′safety behavior(r=0.653,P<0.05).The structural equation result showed that the total effect of nurse-perceived transformational leadership behavior of head nurses on nurses′safety behaviors was 0.827,the direct effect was 0.182,and the indirect effect was 0.645.The nurse-perceived patient safety culture played a partial intermediary role in the transformational leadership behaviors of the head nurse and nurses′safety behaviors,and the intermediary effect accounts for 78.0%.Conclusions:Patient safety culture is the mediating variable between head nurses′transformational leadership behavior and nurses′safety behavior.Managers should take various measures to improve head nurses′transformational leadership behavior and nurse-perceived patient safety culture,thereby indirectly improving nurses′safe behaviors to reduce the occurrence of adverse events.
