摘  要:员工建设性越轨行为对创新的影响在理论上有分歧,也缺少有力的实证支持。本文以406份有效问卷为基础,研究员工建设性越轨行为对个体创新绩效的作用机制,并验证管理者意义建构行为的中介作用。研究结果表明:1.建设性越轨行为正向影响个体创新绩效,其中人际导向型越轨行为的正向预测更强;2.意义建构部分中介建设性越轨行为对个体创新绩效的正向效应;3.意义建构的中介作用中,意义生成的中介效应最强,意义生成和意义给赋也双重中介人际导向型建设性越轨行为对个体创新绩效的影响。研究成果为管理者如何有效管理员工建设性越轨行为提供了理论指导,对促进企业的创新绩效具有启示意义。The impact of employee's constructive and deviant behavior on their innovation is theoretically divergent and lacks strong empirical support.This article studies the mechanism of the effect of employee's constructive and deviant behavior on individual innovation performance and verifies the mediating role of the behavior of manager's meaning construction based on 406 valid questionnaires.The research results indicate that:(l)constructive deviant behavior positively affects individual innovation performance with interpersonal-oriented deviant behavior having a stronger positive prediction;(2)The construction of meaning partially mediates the positive effect of constructive deviant behavior on individual innovation performance;(3)Among the mediating effects of meaning construction,the mediating effect of meaning generation is the strongest,and both meaning generation and meaning endowing mediate the impact of interpersonal oriented constructive deviant behavior on individual innovation performance.The research findings provide theoretical guidance for managers on how to effectively manage employee's constructive deviant behavior and have enlightening significance for promoting innovation performance for enterprises.
