摘　　要：文章运用问卷调研法和网络调研法,分析高校图书馆在编馆员减少的现状及其成因,指出由此引发的工作压力大、人员管理困难、图书馆话语权减弱、馆员队伍稳定性不足等问题,并提出高校图书馆的应对策略,即开展系统研究,注重科学决策;明确职业定位,重塑职业精神;提升管理能力,整合人力资源;突出工作业绩,寻求学校支持;挖掘馆员潜力,利用外部资源;严格人事考核,紧抓工作成效;制定规划,保障队伍持续发展。The article uses questionnaire survey and online survey methods to analyze the status and reasons for the reduction of librarians within the establishment in academic libraries,points out problems such as high work pressure,difficulty in personnel management,weakened library discourse power,and insufficient stability of the librarians team caused by this,and proposing corresponding strategies for academic libraries,namely conduct systematic research and emphasize scientific decision-making;clarify career positioning and reshape professional spirit;enhance management capabilities and integrate human resources;highlight work performance and seek school support;tap into the potential of librarians and utilize external resources;strict personnel assessment and focus on work effectiveness;develop plans to ensure the sustainable development of the team.
