摘　　要：基于新人力资本理论和特质激活理论,探讨工匠精神对制造业员工双元创新行为的影响、学习目标导向的中介作用,以及此研究路径在组织创新氛围下的作用边界。通过对352份制造业员工样本的数据分析,结果表明:工匠精神对探索式创新和利用式创新行为均有显著的正向预测作用;学习目标导向在工匠精神与利用式创新行为、探索式创新行为之间起部分中介作用;组织创新氛围感知能调节学习目标导向在工匠精神和探索式创新行为、利用式创新行为之间的中介效应。因此,制造业企业应重视员工工匠精神的培育,在鼓励激发员工双元创新行为上做到有的放矢;关注员工的学习主动性及学习目标导向;为员工营造组织创新氛围。Based on the new human capital theory and trait activation theory,this paper explores the impact of craftsmanship spirit on dual innovation behavior of manufacturing employees,the mediating role of learning goal orientation,and the role boundary of the research path in the atmosphere of organizational innovation.Through the data analysis of 352 samples of manufacturing employees,the results show that the craftsman spirit has a significant positive prediction effect on both exploratory innovation and utilization innovation behavior;learning goal orientation plays a partial mediating role between the craftsman spirit and the utilization innovation behavior and the exploratory innovation behavior;the perception of organizational innovation atmosphere can regulate the intermediary effect of learning goal orientation in craftsman spirit,exploratory innovation behavior and utilization innovation behavior.Therefore,manufacturing enterprises should attach importance to the cultivation of employees'craftsman spirit and take targeted measures to stimulate employee dual innovation behavior,pay attention to employees'learning initiative and learning goal orientation,and create an organizational innovation atmosphere for employees.
