摘  要:基于中国旅游企业实践,文章认为领导—员工关系并非单一维度的社会交换关系,而是涵盖信任支持、理性契约和被动执行3个维度的复杂关系。在此基础上,文章援引资源保存理论,引入内部人身份感知为中介变量、心理安全感为调节变量,构建了领导—员工关系对员工知识隐藏的影响机制模型,并运用SPSS 26.0,对479份旅游企业员工问卷数据进行分析,结果发现:信任支持关系和理性契约关系与员工知识隐藏显著负相关,而被动执行关系与知识隐藏不显著相关;内部人身份感知分别在信任支持关系和理性契约关系影响知识隐藏的过程起到部分中介作用;心理安全感正向调节内部人身份感知与知识隐藏的关系。Due to the characteristics of simultaneous production and consumption,tourism enterprises have a lot of invisible knowledge,such as customer service knowledge.For employees of tourism enterprises,knowledge resources are an important competitive advantage,and knowledge sharing behavior may weaken their competitive advantage in the workplace.So in order to maintain the competitive advantage,employees may refuse to provide knowledge help to colleagues by providing"reasonable reasons".The emergence and commonness of knowledge hiding will not only reduce the efficiency of knowledge management of enterprises,but also directly lead to the decline of tourism service quality,and even make enterprises lose their core competitiveness.Therefore,it is still worth exploring how tourism companies can inhibit employees from hiding knowledge.Different from previous studies that regard leader-employee relationship as a single-dimensional concept,this study identifies the multi-dimensional relationship of leadership-member relationship based on the practice of Chinese enterprises,and divides it into three types:trust-support relationship,rational-contract relationship and passive-execution relationship.Meanwhile,we discuss the specific connotation and actual performance of each type of relationship.Then,based on conserivation of resources theory,this paper incorporates two variables,insider psychological safety;perceived insider status,and discusses how different leadership-employee relationships affect knowledge hiding.In order to test the hypotheses proposed in the study,we surveyed the employees and leaders of tourism enterprises in Guangdong Province and collected 472 valid questionnaires for empirical analysis and testing.The results show that:(1)Both trust-support relationship and rational-contract relationship are significantly positively correlated with the knowledge hiding of employees in tourism enterprises;However,there is no significant relationship between passive-execution relationship and knowledge hiding.(2)trustsup
