摘 要:目的:基于道德许可理论,探讨助人行为对越轨行为的影响,以及道德信誉的中介作用和印象管理动机的调节作用。方法:采用助人行为量表、印象管理动机量表、道德信誉量表和越轨行为量表对555名企业员工在三个时间点进行调查。结果:(1)助人行为正向预测道德信誉;(2)道德信誉在助人行为与人际越轨和组织越轨之间均发挥中介作用;(3)印象管理动机调节了助人行为与道德信誉之间的关系,当印象管理动机在较高水平时,助人行为对道德信誉的预测作用更强。结论:道德信誉在助人行为与人际越轨和组织越轨之间均发挥中介作用,并且这两条中介路径均受到印象管理动机的调节。Objective:Based on the framework of moral licensing theory,the present study analyzed the influence of helping behavior on workplace deviance,the mediating role of moral credit and the moderating effect of impression manage⁃ment motivation on this process.Methods:The Helping Behavior Scale,Impression Management Motivation Scale,Moral Credit Scale and Workplace Deviance Scale were used to investigate 555 employees at three time points.Results:(1)Help⁃ing behavior positively predicted moral credit;(2)Moral credit played mediating roles in the relationship between helping be⁃havior and interpersonal deviance as well as organizational deviance;(3)Impression management motivation positively mod⁃erated the relationship between helping behavior and moral credit.When impression management motivation was at a high⁃er level,helping behavior had a stronger predictive effect on moral credit.Conclusion:Moral credit played a mediating role between helping behavior and interpersonal deviance as well as organizational deviance,and both mediating relation⁃ships were moderated by impression management motivation.
