高校学院书记的角色冲突与对策分析

摘　　要：高校学院书记具有执行学校政策、把握政治方向、领导学院事业和服务学院师生等职责,角色冲突给高校学院书记带来了积极影响和消极影响。基于社会角色理论和社会冲突理论,对部分高校学院书记的工作现状开展问卷调查与访谈,并分析高校学院书记角色冲突的影响及成因,发现高校的意识形态工作面临很大压力,高校中不同群体的文化产生矛盾以及角色负担过重都会给学院书记的工作带来困难。从完善内部治理体系、加强组织文化建设和完善干部培训制度等方面提出改善对策,为理顺高校学院管理体制提供指导。College secretaries in universities have the responsibilities of implementing school policies,grasping the political direction,leading the college career and serving the teachers and students of the college.Role conflict has brought positive and negative effects to college secretaries.Based on the role theory and the social conflict theories,questionnaire survey and interview on the work status of college secretaries in some universities are conducted,and the impact and causes of role conflict of college secretaries in universities are analyzed.It is found that ideological work in universities is facing great pressure,and cultural conflicts among dfferent groups in universities,as well as excessive role burdens,can bring dificulties to the work of college secretaries.In order to provide guidance for streamlining the management system of universities and colleges,the countermeasures are put forward from the aspects of perfecting the internal governance system,strengthening the construction of organizational culture and perfecting the cadre training system.
