摘  要:基于高层梯队理论,构建高管团队经验影响数字化创新的模型,引入创新能力作为中介变量,并探索管理自主权的调节作用。以2012—2019年沪深A股上市公司为样本进行实证检验,检验结果表明:高管团队稳定性和高管团队异质性显著正向影响数字化创新;创新能力在高管团队稳定性与数字化创新之间起到中介作用,在高管团队异质性与数字化创新的关系中存在遮掩效应;环境自主权正向调节高管团队异质性与创新能力间的关系;组织自主权正向调节高管团队稳定性与创新能力间的关系。研究结论可为企业开展数字化创新实践提供参考,即企业要注重复合型人才培养、营造良好团队协作氛围、拓宽经验交流渠道和创建灵活制度环境。Based on the upper echelons theory,this study constructs a model of top management team's experience affecting the digitalization innovation of enterprise,introduces innovation capability as a mediating variable,and explores the moderating role of managerial discretion.Empirical tests are conducted with the sample of Shanghai and Shenzhen A-share listed companies from 2012 to 2019,and the results show that:the stability and heterogeneity of top management team have a significant positive impact on digital innovation,innovation capability plays a mediating role between the stability of top management team and digitalization innovation,and there is a suppressing effects in the relationship between top management team's heterogeneity and digitalization innovation,environmental discretion positively moderates the relationship between top management team's heterogeneity and innovation capability,and organizational discretion has a significant positive moderating effect between top management team's stability and innovation capability.The research conclusion can provide reference for enterprises to carry out digital innovation practice,that is,enterprises should pay attention to the cultivation of compound talents,create a good teamwork atmosphere,broaden the channels of experience exchange and create a flexible institutional environment.
