摘 要:以不确定管理理论、自我决定理论、资源保存理论和特征激活理论为理论基础,从工作要求—资源匹配的视角切入,探究互联网企业任务不确定性对研发人员工作重塑行为的影响机制。基于工作特征模型引入工作不安全感和主动性人格,构建了认知行为链式中介模型。通过理论推导和实证检验得出:任务不确定性对工作不安全感、主动性人格和工作重塑均具有积极作用;任务不确定性以工作不安全感为中介作用于工作重塑;任务不确定性以主动性人格作用于工作重塑;任务不确定性能够通过引发研发人员工作不安全感激活个体主动性人格,对工作重塑产生正向影响。Task uncertainty is the most prominent feature of work tasks in Internet Enterprises,and it is also one of the important factors that affect the psychological state and work behavior of R&D personnel.Based on uncertainty management theory,self-determination theory,resource conservation theory and trait activation theory,this paper sets out from the perspective of job resource-requirement matching,the mediating variables of job insecurity and proactive personality were selected in turn,and a chain mediating model from task uncertainty to job remodeling was constructed.Based on 562 valid questionnaires from R&D personnel of Internet Enterprises,using Bootstrapping repeated sampling method,the results are as follows:task uncertainty has positive effects on psychological insecurity,proactive personality and job remodeling;task uncertainty mediates job remodeling through job insecurity;task uncertainty affects job crafting with active personality;task uncertainty can activate individual active personality by inducing job insecurity,which has a positive effect on job crafting.
