摘 要:随着VUCA时代的到来,新职业得以快速发展。我国的劳动市场发生显著变化,新兴职业从业者已成为职工队伍增长的关键部分,然而该群体所面临的就业挑战以及不充分就业感问题日益凸显。基于新职业从业者不充分就业感视角,整合人职匹配理论、相对剥夺理论、创新理论和心理韧性理论,深入探析新职业从业者工作满意度的运作机理,发现不充分就业感直接负向影响新职业从业者工作满意度,主动性创新行为在不充分就业感与新职业从业者工作满意度之间起中介作用,心理韧性负向调节不充分就业感与主动性创新行为的关系。因此,提升新职业从业者工作满意度可以从三个方面着手:强化社会与政策支持、营造支持性的组织环境、提升新职业从业者适应性与职业能力。With the advent of the VUCA era,new occupations have developed rapidly.Significant changes have occurred in China's labor market,and practitioners of emerging occupations have become a key part of the growth of the workforce.However,the employment challenges faced by this group and the problem of the sense of underemployment have become increasingly prominent.Based on the perspective of the sense of underemployment of new occupation practitioners and integrating the person-job fit theory,relative deprivation theory,innovation theory and psychological resilience theory,this paper deeply explores the operating mechanism of job satisfaction of new occupation practitioners.It is found that the sense of underemployment directly negatively affects the job satisfaction of new occupation practitioners.Proactive innovative behavior plays an intermediary role between the sense of underemployment and the job satisfaction of new occupation practitioners,and psychological resilience negatively regulates the relationship between the sense of underemployment and proactive innovative behavior.Therefore,to improve the job satisfaction of new occupation practitioners,efforts can be made in three aspects:strengthening social and policy support,creating a supportive organizational environment,and enhancing the adaptability and vocational ability of new occupation practitioners.
