摘 要:目的调查上海市医院护工队伍的培训情况、工作现状、工作保障等现状,为上海市医院护工队伍的规范化管理提供政策建议与参考。方法于2022年8月至10月采取整群随机抽样,采用自行设计调查问卷,对上海市29所医院的886名护工进行调查。结果调查的护工女性占绝大多数(94.13%);年龄偏大,50岁以上达64.33%;学历较低,初中及以下学历者占85.89%;培训时间较短,44.92%的护工培训时间不足1个月;工作负荷较大,护工每天工作12~15 h占22.12%,工作15~18 h占23.48%,工作19 h以上占24.15%;护工发生工作纠纷时首选通过护理部、中介公司等正式管理部门解决纠纷的占比65.24%。结论护工群体的年龄结构偏大、学历较低、工作时间长、劳动强度高、工作负荷大、工作保障条件有限。需从加强护工队伍建设、规范从业准入与培训机制、合理安排护工工作负荷、完善护工权益保障等方面入手,进一步提升护工队伍规范化管理水平。Objective To investigate the training situation,work current situation and job security of the nursing assistants in Shanghai hospitals,so as to provide policy suggestions and references for the standardized management of the nursing assistants in Shanghai hospitals.Methods From August to October 2022,a self-designed questionnaire was used to investigate 886 nursing assistants from 29 hospitals in Shanghai by cluster random sampling.Results Women accounted for the vast majority(94.13%).The age was older,and the nursing assistants over 50 years old reached 64.33%.Low education,junior high school and below accounted for 85.89%.The training time was short,and 44.92%of the nursing assistants had less than 1 month training time.The workload of nursing assistants was heavy,22.12%of them worked 12~15 hours a day,23.48%worked 15~18 hours a day,and 24.15%worked more than 19 hours a day.When nursing assistants had work disputes,65.24%of them preferred to resolve disputes through formal management departments such as nursing department and intermediary companies.Conclusion The age structure of the nursing assistants group is too large,the education background is low,the working time is long,the labor intensity is high,the working load is large,and the job secvrity guarantee conditions are limited.It is necessary to further improve the standardized management level of the nursing assistants team by strengthening the construction of the nursing assistants team,standardizing the employment access and training mechanism,reasonably arranging the workload of the nursing assistants,and improving the protection of the rights and interests of the nursing assistants.
