摘 要:基于江西省乡镇公务员的调查数据,实证研究包容型领导对乡镇公务员担当作为的影响,并进一步分析公共服务动机在包容型领导对乡镇公务员担当作为影响中的中介作用,以及组织支持感在包容型领导对乡镇公务员担当作为影响中的调节作用。研究发现:包容型领导对乡镇公务员担当作为具有显著的正向影响;公共服务动机在包容型领导对乡镇公务员担当作为的正向影响中发挥部分中介作用;组织支持感在包容型领导对乡镇公务员公共服务动机的直接影响中发挥正向调节作用,且组织支持感在包容型领导对乡镇公务员担当作为的间接影响中发挥正向调节作用。据此,应进一步营造包容组织氛围以引导主动担当作为、培养领导行为能力以提升复合领导力、健全人才培养机制以提升公共服务动机、强化组织支持保障以解决担当后顾之忧等,从而促进乡镇公务员担当作为,推进乡村全面振兴。Based on the survey data of township civil servants in Jiangxi province,this study empirically explores the influence of inclusive leadership on responsibility shouldering of township civil servants,and further analyzes the mediating role of public service motivation in the influence of inclusive leadership on responsibility shouldering of township civil servants,and the moderating role of perceived organizational support in the influence of inclusive leadership on responsibility shouldering of township civil servants.The results show that inclusive leadership has a significant positive impact on responsibility shouldering of township civil servants.Public service motivation plays a partially mediating role in the influence of inclusive leadership on responsibility shouldering of township civil servants.Perceived organizational support plays a positive moderating role in the influence of inclusive leadership on the public service motivation of township civil servants,and plays a positive moderating role in the indirect influence of inclusive leadership on responsibility shouldering of township civil servants.Accordingly,it is necessary to further create an inclusive organizational atmosphere to guide township civil servants to actively take the lead in shouldering responsibility,cultivate leadership ability to enhance compound leadership,improve the talent cultivating mechanism to enhance public service motivation,and strengthen organizational support and guarantee to iron out their worries after shouldering responsibility,so as encourage them to actively shoulder responsibility and promote the comprehensive rural revitalization.
