摘  要:目的研究层次化激励管理模式对小儿内科护理人员工作倦怠感、护理质量及自我效能的影响。方法选取2020年6月至2023年6月郑州儿童医院西区普通内科的18名护理人员作为研究对象,按照干预时间分为两组,对照组于2020年6月至2021年12月采用常规管理模式,观察组于2022年1月至2023年6月采用层次化激励管理模式,对比两组护理人员工作倦怠感、护理质量、自我效能、职业积极性、职业压力、护理管理模式认可度。结果观察组个人成就感评分高于对照组,情感枯竭、去人格化倾向、职业压力量表评分均低于对照组(P<0.05);观察组职业积极性评分与一般自我效能感量表(GSES)评分均高于对照组(P<0.05);观察组护理文书、职业技能、护理安全、沟通能力评分均高于对照组(P<0.05);观察组护理管理模式认可度评分高于对照组(P<0.05)。结论层次化激励管理模式能够有效减轻小儿内科护理人员职业压力,缓解工作倦怠感,调动职业积极性,增强自我效能,提高护理质量,护理管理模式认可度较高。Objective To study the effects of hierarchical incentive management model on job burnout,nursing quality and self-efficacy of pediatric internal medicine nurses.Methods Eighteen nurses from the General Medicine of West District of Henan Children’s Hospital from June 2020 to June 2023 were selected as the study subjects and divided into two groups according to different intervention time.The control group was subjected to conventional management mode from June 2020 to December 2021,and the observation group was subjected to hierarchical incentive management mode from January 2022 to June 2023.Job burnout,nursing quality,self-efficacy,occupational enthusiasm,occupational stress and recognition of nursing management mode were compared between the two groups.Results The personal achievement score of the observation group was higher than that of the control group,and the emotional exhaustion,depersonalization tendency and occupational stress scale scores were lower than those of the control group(P<0.05).The occupational motivation score and general self-efficacy scale(GSES)score of observation group were higher than those of control group(P<0.05).The scores of nursing documents,vocational skills,nursing safety and communication ability in the observation group were higher than those in the control group(P<0.05).The nursing management model recognition score of the observation group was higher than that of the control group(P<0.05).Conclusion The hierarchical incentive management model can effectively reduce the occupational pressure of pediatric internal medicine nurses,relieve job burnout,mobilize professional enthusiasm,enhance self-efficacy,and improve nursing quality.The nursing management model is highly recognized.
