摘　　要：基层党组织是党的工作和战斗力的基础,是党在社会基层组织中的战斗堡垒,加强基层党组织建设,对于巩固党的执政基础,推进国家治理体系和治理能力现代化具有重要意义。基于社会信息交换理论、社会信息加工理论和组织支持理论,以我国基层党组织346名组织成员为样本,聚焦于组织支持的微观机制:单一变量的内在维度,首次揭示了基层党组织中组织支持氛围及各维度与工作主动性行为之间的优势效应。研究发现:组织支持氛围及各维度能够显著增强组织成员工作自主性行为,公共服务动机发挥部分中介作用;工作自主性正向调节归属支持感与工作主动性行为之间的关系。Grassroots party organizations are the foundation of the party’s work and fighting force,and are the party’s fighting bastion in the grassroots organizations of the society,strengthening the construction of grassroots party organizations is of great significance for consolidating the party’s ruling foundation and promoting the modernization of the national governance system and governance capacity.Based on social information exchange theory,social information processing theory and organi-zational support theory,focusing on the micro-mechanism of organizational support:the intrinsic dimensions of a single varia-ble,the study reveals for the first time the dominant effect between organizational support atmosphere and each dimension and work initiative behavior in grassroots party organizations in China,using 346 organizational members of grassroots party organi-zations as a sample.The study finds that:organizational support atmosphere and dimensions significantly enhance organization-al members’work autonomy behaviors,with public service motivation playing a partially mediating role;and work autonomy positively moderates the relationship between perceptions of attributional support and work initiative behaviors.
