摘 要:在“双一流”建设背景下,工作资源是影响教师队伍素质提升和职业发展的关键维度,关系着高等教育高质量发展的成与败。结合工作要求—资源理论,以南京市3所“双一流”建设高校为例,运用混合研究方法揭示高校教师工作资源的发展现状、影响因素及其现实困境。研究发现,高校教师的工作资源整体处于中等偏上水平,但保障型资源显著低于成长型资源;年龄、毕业学校、职称是影响高校教师工作资源的主要因素;在现实困境方面,高校教师仍然面临着职业发展机会不足、科研资源分配不平衡和生活保障不到位等问题。从完善路径来看,高校应着眼于构建发展性评价体系,大力完善科研资源分配机制,不断提高教师待遇保障,实施精细化激励政策,持续改善高校教师的工作资源状况。Under the background of“Double First-class University”construction,work resources are a key dimension affecting teachers’quality improvement and professional development,which vitally determines the success or failure of universities’high-quality development.Combined with the job requirement-resource theory,this paper takes one“Double First-class”university in Nanjing as an example,and adopts a mixed research method to reveal the development status,influencing factors and realistic difficulties of university teachers’work resources.The analysis reveals that university teachers’overall working resources are above the average level,but the supportability resources are significantly lower than the growth resources.Age,graduation university and professional titles are the main factors affecting their working resources.In terms of practical difficulties,university teachers are still faced with such problems as lack of career development opportunities,unbalanced allocation of research resources and inadequate living supportability.From the perspective of improvement paths,universities should focus on the developmental evaluation system construction,vigorously improve the allocation mechanism of research resources.It is also necessary to constantly improve teachers’welfare guarantee,to implement refined incentive policies,and continuously improve their working resources.
