摘 要:海外志愿者跨文化适应是外派适应、志愿工作成功的重要基础,探究其影响机制对海外志愿者的心理健康和事业发展具有重要意义。本研究将海外志愿者的心理资源、组织支持及服务成效有机结合,以海外中文志愿者教师为样本,通过问卷调查方法探讨志愿动机对跨文化适应的三个维度的影响机制。研究发现,志愿动机与跨文化一般适应、交际适应和工作适应之间存在显著的正向关系;目标承诺在志愿动机与跨文化适应之间起部分中介作用;上级发展性反馈起调节作用。在选拔志愿者时应结合考量候选人的心理动机,在外派过程管理中强化目标设定和增强志愿者教师的任务认同与投入,并为该群体提供必要的反馈与支持,确保志愿者教师顺利实现跨文化适应,进而为外派任务的完成提供保障。Cross-cultural adaptation of overseas volunteers is an important foundation for the successful completion of expatriate and volunteer work.Exploring its impact mechanism is significantly useful and meaningful to the mental health and career development of overseas volunteers.This study combines the psychological resources,organizational support and service effectiveness of overseas volunteers.Using overseas Chinese-language volunteer teachers as the samples,the study adopts the questionnaire research method to explore the impact mechanism of volunteer motivation on the three dimensions of cross-cultural adaptation.It concludes that there is a significant positive relationship between volunteer motivation and general cross-cultural adaptation,communicative adaptation and work-based adaptation;goal commitment partially mediates the relationship between volunteer motivation and cross-cultural adaptation;the supervisor developmental feedback plays a regulatory role.The selection of volunteers should take into account the psychological motivations of the candidates.In the management of the expatriate process,it is necessary to strengthen the goal setting and enhance the task identification and investment of volunteer teachers.It is also necessary to provide proper feedback and support to this group to ensure that volunteer teachers can smoothly achieve cross-cultural adaptation and provide guarantees for the completion of the expatriate task.
