“双一流”战略下地方高校教师核心胜任力的特征架构、实践表征与提升路径——以河北省为例

摘  要:基于“双一流”战略下地方高校教师核心胜任力的科学内涵,运用扎根理论方法,构建了由知识技能活化力、个人修养锻造力、职业信仰引领力3个核心维度和10个核心特征指标构成的地方高校教师核心胜任力结构模型。使用基于该模型转化的核心胜任力水平量表收集数据,对河北省3所地方高校664名教师核心胜任力的实践表征进行实证分析,发现目前地方高校教师核心胜任力建设过程中仍存在薄弱环节、弱势群体,且面临发展质效不足的问题。为此,应聚焦“双一流”战略下地方高校教师核心胜任力发展困境的背后成因,从政府部门支持保障、校内校外资源依托、主体内驱自觉激发3个向度解困,从而有效助力地方高校“双一流”战略转型发展目标的顺利达成。On the basis of the scientific connotation of core competency of local university teachers under the strategy of"double first-class",the paper constructs a core competency structure model for local university teachers by using method of grounded theory,which includes 3 core dimensions:knowledge and skill activation,personal cultivation improvement and professional faith guidance.Using a core competency level scale transformed based on this model to collect data,an empirical analysis has been conducted on the practical representation of core competencies of 664 teachers in 3 local universities in Hebei Province.It has found that there are still problems of weak links,vulnerable groups and insufficient development quality and efficiency in the process of core competency construction of local university teachers.Therefore,focusing on the underlying causes of core competency development dilemmas for local university teachers under the strategy of"double first-class",it can solve the problems from 3 dimensions of government support and guarantee,reliance on internal and external resources,and subject internal drive and self-motivation to effectively assist the successful achievement of"double first-class"strategy transformation and development goals of local universities.
