摘  要:目的调查社区护士常见慢性病护理岗位胜任力与工作幸福感现状,探讨工作投入在两者之间的中介效应。方法采用整群便利抽样法,于2023年12月—2024年5月对福建省9个地级市(福州市、厦门市、泉州市、漳州市、莆田市、宁德市、龙岩市、三明市、南平市)及平潭综合试验区的358个社区卫生服务中心(站)的2380名社区护士调查。采用一般资料调查表、工作投入量表、社区护士常见慢性病岗位胜任力量表和工作幸福感量表进行调查,采用SPSS 26.0软件分析社区护士常见慢性病护理岗位胜任力、工作投入、工作幸福感的相关性,运用AMOS 24.0构建结构方程模型,分析工作投入在社区护士常见慢性病护理岗位胜任力与工作幸福感之间的中介效应。结果本研究中社区护士的工作投入、常见慢性病护理岗位胜任力、工作幸福感总分分别为(44.03±8.77)分、(238.85±36.01)分、(88.62±11.62)分。工作投入在社区护士常见慢性病护理岗位胜任力与工作幸福感间存在部分中介作用(B=0.399,P<0.001),中介效应占总效应的30.82%。结论社区护士常见慢性病护理岗位胜任力、工作投入与工作幸福感总分均处于中等偏上水平;工作投入可通过常见慢性病护理岗位胜任力间接影响工作幸福感。护理管理者应注重社区护士常见慢性病护理岗位胜任力的培养,可以增强社区护士对工作价值的认可度,提升其工作投入,进而提升社区护士工作幸福感。Objective To investigate the status quo of competency and work well-being of community nurses in common chronic diseases management,and to explore the mediating effect of work engagement between them.Methods From December 2023 to May 2024,2380 community nurses from 358 community health service centers(stations)in 9 prefecture-level cities(Fuzhou,Xiamen,Quanzhou,Zhangzhou,Putian,Ningde,Longyan,Sanming,Nanping)and Pingtan comprehensive experimental area in Fujian Province were investigated by cluster convenience sampling method.The general information questionnaire,Utrecht Work Engagement Scale,community nurses’common chronic diseases post competency scale and work well-being scale were used to investigate.SPSS 26.0 was used to analyze the correlation between community nurses’common chronic diseases nursing post competency,work engagement and work well-being.AMOS 24.0 was used to construct a structural equation model to analyze the mediating effect of work engagement between community nurses'common chronic diseases nursing post competency and work well-being.Results In this study,the total scores of work engagement,competency of common chronic disease nursing posts and work well-being of community nurses were(44.03±8.77)points,(238.85±36.01)points and(88.62±11.62)points,respectively.There was a partial mediating effect of work engagement between the competency of common chronic disease nursing posts and work well-being of community nurses(B=0.399,P<0.001),and the mediating effect accounted for 30.82%of the total effect.Conclusion The total scores of competency,work engagement and work well-being of community nurses with common chronic diseases are all above the middle level.Work engagement can indirectly affect work well-being through competency of common chronic diseases nursing posts.Nursing managers should pay attention to the cultivation of competency of common chronic diseases nursing posts of community nurses,which can enhance the recognition of work value of community nurses,improve their work engagem
