摘 要:目的探讨逆境商在新入职护士组织公平感与心理弹性间的中介效应。方法采用一般资料调查表、组织公平感量表、逆境商量表和Connor-Davidson韧性量表对甘肃省兰州市6所三级医院的327名新入职护士进行线上问卷调查。结果新入职护士组织公平感得分为(73.15±11.70)分,逆境商得分为(131.01±16.16)分,心理弹性得分为(67.00±13.76)分;新入职护士组织公平感、逆境商与心理弹性呈两两正相关(r_(1)=0.268,r_(2)=0.604,r_(3)=0.329;P<0.01);逆境商在新入职护士组织公平感与心理弹性间发挥部分中介效应,效应值为0.045,占总效应的6.90%。结论新入职护士心理弹性有待提升,组织公平感不仅直接影响心理弹性,还可通过逆境商间接影响心理弹性,提示护理管理者应关注新入职护士组织公平感和逆境商的提升,以提高其心理弹性。Objective To explore the mediating effect of adversity quotient between organizational justice and psychological resilience among new nurses.Methods An online questionnaire survey was conducted among 327 new nurses from 6 tertiary hospitals in Lanzhou City,Gansu Province using general information questionnaire,Organizational Justice Scale,Adversity Response Profile,Connor-Davidson Resilience Scale.Results New nurses'organizational justice scored(73.15±11.70),adversity response scored(131.01±16.16)and psychological resilience scored(67.00±13.76).Organizational justice among new nurses was positively correlated with adversity quotient and psychological resilience(r_(1)=0.268,r_(2)=0.604,r_(3)=0.329,P<0.01).Adversity quotient played a partial mediating effect between organizational justice and psychological resilience of new nurses,and the effect value was 0.045,accounting for 6.90%of the total effect.Conclusion The psychological resilience of new nurses needs to be improved.Organizational justice not only directly affects psychological resilience,but also indirectly affects psychological resilience through adversity quotient,indicating that nursing managers should focus on improving the organizational justice and adversity quotient of new nurses to enhance their psychological resilience.
