包容型领导对高校青年教师工作绩效的影响——工作繁荣与职业认同的作用

摘　　要：基于自我决定理论和社会交换理论,采用包容型领导量表、工作绩效量表、工作繁荣量表和职业认同量表,对安徽、河南、江苏等省市的505名高校青年教师进行问卷调研,通过调查获取的数据,分析包容型领导对高校青年教师工作绩效的影响。结果表明:(1)包容型领导对高校青年教师工作绩效具有显著的正向促进作用;(2)工作繁荣中介包容型领导与高校青年教师工作绩效的关系;(3)职业认同正向调节包容型领导对工作繁荣、工作绩效的作用;(4)职业认同正向调节工作繁荣在包容型领导与高校青年教师工作绩效之间的间接作用。Based on self-determination theory and social exchange theory,a questionnaire survey was conducted on 505 young college teachers in Anhui,Henan,Jiangsu and other provinces and cities to investigate the effects of inclusive leadership on young teachers'job performance using the Inclusive Leadership Scale,Job Performance Scale,Job Prosperity Scale and Professional Identity Scale.The results showed that:(1)inclusive leadership has a significant positive contribution to college teachers'job performance;(2)job prosperity mediates the relationship between inclusive leadership and college teachers'job performance;(3)professional identity negatively moderates the role of inclusive leadership on job performance and negatively moderates the role of inclusive leadership on job prosperity;(4)occupational identity negatively moderates the indirect role of job prosperity in the relationship between inclusive leadership and college teachers'job performance.
