摘　　要：为揭示组织和个人因素对海运船员安全行为的影响,基于社会认同理论,采用fsQCA法对海运公司A的240名船员进行了调查。研究结果发现:(1)船舶企业社会责任行为和组织外企业社会责任行为与船员道德认同和工作感恩的复合作用能够克服船员犬儒主义,促进船员安全行为的产生;(2)单独的船舶企业组织内和组织外企业社会责任行为也能够通过道德认同和工作感恩的作用影响船员安全行为,但组态形式上以及对犬儒主义的要求上存在差异;(3)针对无组织内和组织外企业社会责任行为感知的个体,研究结论也指明了激发船员安全行为的可行路径。研究结果不仅揭示了船舶企业组织因素和个体因素对船员安全行为的复杂影响,也为远洋船舶公司安全运营实践提供了理论基础。In order to reveal the impact of organizational and personal factors on the safety behavior of maritime crew members,based on social identity theory,a survey was conducted on 240 crew members of maritime company A using the fsQCA method.The research results showed that:(1)the composite effect of ship enterprise social responsibility behavior and non organizational enterprise social responsibility behavior with crew moral identity and work gratitude can overcome crew cynicism and promote the emergence of crew safety behavior;(2)The social responsibility behavior of individual ship enterprises within and outside the organization can also influence the safety behavior of crew members through moral identification and job gratitude,but there are differences in the form of configuration and the requirements for cynicism;(3)For individuals who perceive corporate social responsibility behavior both within and outside the organization,the research findings also suggest feasible pathways to stimulate crew safety behavior.The research results not only reveal the complex impact of organizational and individual factors on crew safety behavior in shipbuilding enterprises,but also provide a theoretical basis for the safe operation practice of ocean going shipping companies.
