摘 要:家族创业行为具有团队化属性,而跨代团队成员又被赋予了多重社会性身份。因此,妥善处理跨代团队之间的协作关系,成为影响家族企业实现传承与转型的关键因素。现有家族创业的研究集中于接班人的个人英雄主义视角,而往往忽略了对高管团队的关注。根据社会交换理论,探讨了家族企业跨代团队协同创业的生成过程机理。本文立足互惠原则,识别了家族企业接班人与高管团队创业的初始、发展和成熟3个阶段过程;通过进一步研究,挖掘了跨代团队关系断裂机制和跨代创业激励匹配机制,从而明确了跨代团队的治理逻辑。本文构建了家族企业跨代团队协同创业动态生成过程的分析框架,可为面临传承的中国家族企业加快推进转型提供管理启示。Family entrepreneurial behavior exhibits a team-based nature,with intergenerational team members carrying multiple social identities.Therefore,effectively managing the collaborative relationships between intergenerational teams is a critical factor influencing the inheritance and transformation of family businesses.Existing research on family entrepreneurship predominantly focuses on the perspective of successor heroism,often overlooking the role of the executive team.Based on social exchange theory,it explored the generative mechanisms of intergenerational team collaborative entrepreneurship in family businesses.Grounded in the principle of reciprocity,it identified the three stages:initiation,development,and maturity of the entrepreneurial process between successors and the executive team.Further research reveals the mechanisms of relationship breakdown and incentive alignment in intergenerational teams,thereby clarifying the governance logic of such teams.It constructs an analytical framework for the dynamic generative process of intergenerational team collaborative entrepreneurship in family businesses,providing managerial insights for Chinese family businesses facing the challenge of inheritance to accelerate their transformation.
