工作准备度在新毕业护士转型冲击与核心胜任力间的中介作用

摘  要:目的探讨新毕业护士的工作准备度、转型冲击和核心胜任力之间的关系。方法采取方便抽样方法选取2023年1-8月上海市4所三级医院220名新毕业护士作为研究对象。采用一般资料调查表、新护士转型冲击评价量表、毕业护士工作准备度量表和护士核心胜任力评价量表对其进行问卷调查。结果新毕业护士核心胜任力与工作准备度呈正相关(r=0.311,P<0.05),转型冲击与工作准备度、核心胜任力均呈负相关(r1=-0.349,P1<0.05;r2=-0.249,P2<0.05)。新毕业护士核心胜任力对转型冲击的总效应为-0.289、直接效应为-0.179,工作准备在新毕业护士核心胜任力和转型冲击间的中介效应为-0.109。结论工作准备度是新毕业护士转型冲击与核心胜任力之间的中介变量。在新毕业护士的转型期,临床护理管理者和带教老师应注重培养其工作准备度,以提高其核心胜任力。Objective To explore the relationship between work readiness,transition shock and core competency of newly graduated nurses.Methods A total of 220 newly graduated nurses were selected by convenience sampling from 4 tertiary hospitals in Shanghai from January to August 2023.They were investigated by the General Information Questionnaire,Transition Shock Scale for Newly Graduated Nurses,Work Readiness Scale for Graduate Nurses and Nurse Core Competence Scale.Results The core competency of newly graduated nurses was positively correlated with their work readiness(r=0.311,P<0.05);the transition shock was negatively correlated with both work readiness and core competency(r1=-0.349,P1<0.05;r2=-0.249,P2<0.05).The total effect of core competency of newly graduated nurses on their transition shock was-0.289,the direct effect was-0.179;the mediating effect of work readiness on the relationship between core competency and transition shock was-0.109.Conclusion Work readiness is a mediating variable in the relationship between transition shock and core competency of newly graduated nurses.During the transition period of newly graduated nurses,clinical nurse administrators and teachers should cultivate their work readiness to enhance their core competency.
