专业发展何以降低乡村教师离职意向?——心理资本和乡村教龄的作用

摘  要:探索专业发展与乡村教师离职意向的关系及影响机制,对提高乡村教师队伍的稳定性具有重要的现实意义。以50 185名乡村教师为研究对象,基于工作要求—资源模型,构建以心理资本为抑制机制的中介模型,并引入乡村教龄作为调节变量。研究结果发现:专业发展对乡村教师离职意向具有显著的负向影响,而且专业发展能够通过提升乡村教师的心理资本从而削弱其离职意向。乡村教龄能够正向调节心理资本与离职意向之间的关系。基于研究结论,建议从为乡村教师专业发展“修缮平台”、为乡村教师心理资本“播撒阳光”和为青年教师工作生活“拨开迷雾”等方面降低乡村教师的离职意向。It is of great practical significance to explore the relationship between rural teachers'professional development and their turnover intention and its affecting mechanism in improving the stability of the rural teaching staff.This study takes 50,185 rural teachers as the research object,constructs a mediation model with psychological capital as the inhibiting mechanism based on the job requirement resource model,and introduces rural teaching age as the moderating variable.The results of this study show that professional development has a significant negative effect on rural teachers'turnover intention,and that professional development can weaken rural teachers'turnover intention by enhancing their psychological capital.Rural teachers'years of teaching experience can positively moderate the relationship between psychological capital and turnover intention.Based on the conclusions,it is recommended to"repair the platform"for the professional development of rural teachers,"sow sunshine"for the psychological capital of rural teachers and"clear the fog"for the working life of young teachers to reduce their turnover intention of rural teachers.
