摘 要:为探究和分析影响建筑工人职业稳定性的影响因素,提高建筑工人的留行意愿,通过半结构化访谈,运用扎根理论对访谈资料进行开放式编码、主轴编码、选择性编码和饱和度检验,识别与提取影响建筑工人职业稳定性的因素,归纳为6个核心范畴和17个主范畴,并据此构建建筑工人职业稳定性影响因素理论模型。运用结构方程模型对该模型进行验证分析。研究发现:薪酬待遇、人力资本、企业环境、个人需求、家庭因素和工作特征对建筑工人职业稳定性均有显著的正向影响,且影响效应依次递减,其中对薪酬待遇影响最大的主范畴是工作收入。研究可为提高建筑工人职业稳定性提供理论依据。To explore and analyze the factors influencing the career stability of construction workers and enhance their willingness to retain,this study identified and extracted the factors influencing the career stability of construction workers through semi-structured interviews,applying grounded theory to open coding,axial coding,selective coding and saturation test to the interview data,which were categorized into 6 core categories and 17 main categories,and constructed a theoretical model of the factors influencing the career stability of construction workers accordingly.The structural equation model was then used to validate this theoretical model.The study found that compensation,human capital,corporate environment,personal needs,family factors,and job characteristics all positively impact construction workers'career stability,with compensation having the strongest effect.Among these factors,job income has the greatest impact on compensation.This research provides a theoretical framework for enhancing the careerstability of construction workers.
