制度同构与组织身份理论视角下幼儿园愿景的形成机制

摘  要:愿景是幼儿园实施现代化治理的重要工具,发挥着导向、凝聚、激励的作用。以制度同构理论与组织身份理论为基础,访谈宁波、福州、上海的17名幼儿园园长并收集全国160所幼儿园的愿景文本进行了主题分析。结果表明,幼儿园愿景的形成呈现出“求同存异”的规律,即园所在制度同构的作用下以幼儿福祉为核心愿景,注重园所整体发展并日益重视教师的地位;同时幼儿园以办园历史、园所资源与园本课程为抓手塑造各自特色,力求展现出组织身份的独特性。建议园所巧用政策解码—专业赋能—社区联动的举措,筑牢愿景合法性根基;依托科学管理工具分析园所基因与外部环境,打造愿景独特定位;平衡行业共同遵循与园所个性之间的张力,锚定愿景核心方位。Vision is an important tool for modern governance in kindergartens,which units staff workers as a guiding principle and also inspire them to moving ahead.Based on the institutional isomorphism theory and the organizational identity theory,this study interviewed 17 kindergarten principals in Ningbo,Fuzhou and Shanghai,and analyzed the vision texts collected from 160 Chinese kindergartens.The results show that the formation of kindergarten vision presents the law of"seeking common ground while reserving differences".It means that under the guidance of institutional isomorphism,children′s welfare is at the core of kindergarten vision,with a focus on the overall development of kindergartens and an increasing attention paid to the status of teachers.Meanwhile,kindergartens shape their own characteristics with its development history,resources and the kindergarten-based curriculum,showing the uniqueness of the organization′s own identity.It is suggested that kindergartens use the measures of policy decoding,professional empowerment and community linkage to build a solid foundation of vision legitimacy;rely on scientific management tools to analyze their genes and external environment,creating a unique vision;balance the tension between the common compliance of the sector and the individuality of kindergartens,anchoring the core orientation of the vision.
