摘 要:目的 探讨岗位分层级管理在外科护理人员团队建设中的应用效果。方法 选取于京山市人民医院普外二科工作的14名护理人员作为研究对象,于2021年6月—2022年12月接受传统管理模式,设为常规组;于2023年1月—2024年6月,对同一批护理人员实施岗位分层级管理模式,设为探究组。比较两组护理人员的职业价值观、职业压力水平、工作满意度。结果 探究组护士职业价值观评分均高于常规组,差异有统计学意义(P均<0.05)。探究组护士职业压力评分均低于常规组,差异有统计学意义(P均<0.05)。探究组护士工作满意度评分中工作环境为(19.33±0.17)分、团队协作为(19.26±0.10)分、管理策略为(19.21±0.42)分、职业发展为(19.36±0.15)分,均高于常规组的(18.42±0.28)分、(18.39±0.14)分、(18.29±0.16)分、(18.39±0.12)分,差异有统计学意义(t=10.395、18.921、7.659、18.894,P均<0.05)。结论 岗位分层级管理在外科护理人员团队建设中的应用效果显著,不仅提升了护士的职业价值观,降低了职业压力,还提高了其工作满意度,为构建高效、和谐的护理团队提供了有效路径。Objective To explore the application effect of post hierarchical management in the team building of surgi⁃cal nursing staff.Methods A total of fourty nurses working in the Department of General Surgery,Section Two,Jing⁃shan People's Hospital were selected as the research objects.From June 2021 to December 2022,they received the traditional management mode and were set as the conventional group.From January 2023 to June 2024,the same group of nursing staff was given the post hierarchical management mode,which was set as the inquiry group.The occu⁃pational values,occupational stress level and job satisfaction of the two groups of nursing staff were compared.Re⁃sults The scores of nurses'professional values in the inquiry group were higher than those in the conventional group,and the differences were statistically significant(all P<0.05).The occupational stress scores of nurses in the inquiry group were lower than those in the conventional group,and the differences were statistically significant(all P<0.05).The working environment score of nurses'job satisfaction in the inquiry group was 19.33±0.17,the teamwork score was 19.26±0.10,the management strategy score was 19.21±0.42,and the career development score was 19.36±0.15,which were higher than those in the conventional group 18.42±0.28,18.39±0.14,18.29±0.16,18.39±0.12,the differ⁃ences were statistically significant(t=10.395,18.921,7.659,18.894,all P<0.05).Conclusion The application effect of post hierarchical management in the team building of surgical nursing staff is remarkable.It not only improves the professional values of nurses,reduces occupational stress,but also improves their job satisfaction,and provides an ef⁃fective path for building an efficient and harmonious nursing team.
