摘 要:在人口负增长趋势以及促进普惠托育发展的政策陆续出台的双重作用下,幼儿园为规避“关停潮”,紧抓契机进行托幼一体化转型。为适应幼儿园的托幼一体化转型,幼儿园教师也纷纷转岗至托育岗位,成为托幼一体化教师,进入托幼一体化转型工作的适应期。在工作适应期,托幼一体化教师面临着“能力—要求”“需求—供给”两个方面的人岗匹配困境。因此,解决托幼一体化教师“能力—要求”“需求—供给”人岗匹配方面的困境可以从幼儿园强化师资管理、多元协同体系支持幼儿园进行模式选择两个方面着手,促进托幼一体化教师尽快适应幼儿园的托幼一体化转型。Under the dual effects of the trend of population decline and universal childcare service policies,kindergartens are seizing the opportunity to transform into integrated childcare and preschool services to avoid the"closure wave".In order to adapt to the transformation of kindergartens,kindergarten teachers are also transitioning to childcare positions and becoming"integrated childcare and preschool teachers"and entered the work adaptation period of the integration of childcare and preschool services.However,in the work adaptation period,the integrated childcare and preschool teachers is faced with the person-position matching dilemmas of capability-demand and demand-supply.Therefore,the practical pathways to solve the matching dilemmas of capability-demand and demand-supply are reflected in two aspects:strengthening faculty management in kindergartens,and supporting kindergartens in choosing modes through a diversified synergy system.This will facilitate the rapid adaptation of the integrated childcare and preschool teachers to the transformation of kindergartens towards integrated childcare and preschool services.
