参与型高管、高管团队断裂带与中层管理者创造力——基于“内部人”身份感知的视角

摘  要:中层管理者是否积极参与战略管理并向高管建言献策,在企业战略决策和战略实施环节中备受关注。研究基于社会信息加工理论,从“内部人”身份感知视角,深入探讨参与型高管对中层管理者创造力的影响路径,以及高管团队断裂带如何通过跨层面机制调节二者之间的关系。研究结果表明:(1)参与型高管正向影响中层管理者创造力及其“内部人”身份感知;(2)参与型高管可以通过“内部人”身份感知的中介作用,对中层管理者的创造力产生积极影响;(3)“内部人”身份感知在参与型高管与中层管理者创造力的关系间的中介作用受高管团队断裂带调节。研究揭示了参与型高管影响中层管理者创造力的作用机制及该机制产生的边界条件,丰富了中国情境下参与型高管对中层管理者创造力影响的研究。Whether middle managers actively participate in strategic management and offer suggestions to top managers has received attention in corporate strategic decision-making and strategic implementation.Based on the social information processing theory,this paper explores the influence path of participative top managers on the creativity of middle managers from the perspective of"insider"identity perception,and studies how the faultlines in top management teams regulate the relationship between them through a cross-level mechanism.The findings show that:(1)Participative top managers have a positive impact on the creativity of middle managers and their perception of"insider"identity;(2)Participative top managers can have a positive impact on the creativity of middle managers through the mediating effect of"insider"identity perception;(3)The mediating effect of"insider"identity perception in the relationship between participative top managers and the creativity of middle managers is moderated by the faultlines in top management teams.The study reveals the mechanism by which participative top managers influence the creativity of middle managers and the boundary conditions for the occurrence of this mechanism,enriching the research on the influence of participative top managers on the creativity of middle managers in the Chinese context.
