摘 要:近年来,国家通过“公费师范生”等一系列政策不断充实乡村教师队伍,但在实施过程中,乡村教师队伍的稳定性日益成为不容忽视的问题。通过在长沙、常德、邵阳3地开展实地调查,从自然地理、人文地理、个人因素3个方面对乡村教师的留任意愿展开讨论,发现教师的地域属性对其留任意愿具有显著的影响。因此,提升乡村教师的留任意愿,需要传承地方优秀文化,加强乡村教师的地方性知识学习和培养;需要完善教师激励机制,提升乡村教师的地方依恋感;需要发挥本土教师力量,夯实乡村教师补充发展机制;需要关注女性教师差异,凸显乡村女教师独特价值,最终推动乡村教育良性发展。In recent years,the state has continuously enriched the rural teacher team through a series of policies such as“government-funded normal students”,but in the process of implementation,the stability of the rural teacher team has increasingly become a problem that cannot be ignored.Through the field investigation of rural teachers in Changsha,Changde and Shaoyang,the paper discusses the retention intention of rural teachers from the aspects of physical geography,human geography and personal factors,and finds that the regional attributes of teachers have a significant impact on their retention intention.To enhance the retention intention of rural teachers,it is necessary to inherit the excellent local culture to strengthen the learning and cultivation of local knowledge in rural teachers,improve the incentive mechanism of teachers to enhance their sense of local attachment,give full play to the strength of local teachers to consolidate the supplementary development mechanism of rural teachers,and pay attention to the differences of female teachers and highlight the unique value of rural female teachers,thus promoting the sound development of rural education.
