“预聘—长聘制”对高校教师工作激励的成效研究--基于双因素理论的视角

摘  要:教师工作激励可以理解为鼓励教师对工作进行高投入的行为或过程。文章立足“预聘—长聘制”的实施背景,基于双因素理论,从保健性工作环境中的学术资源支持、压力资源匹配、学术工作环境和激励性工作环境中的学术成就认可、流动保障机制和教师身份构建几个维度来分析高校教师工作激励的影响因素;通过建立高校与教师的演化博弈模型,分析高校实施“预聘—长聘制”与教师提高工作投入的内在逻辑。为鼓励教师加大工作投入,增加学术活力,建议高校在保健性工作环境方面,提高预聘期学术资源支持力度,匹配学术考评压力与学术资源获取,营造良好的学术工作环境;在激励性工作环境方面,尊重人才成长规律,重视情感驱动,改进流动保障机制,完善教师身份构建。Teacher work motivation can be understood as the behavior or process of encouraging teachers to invest highly in their work.This study,set against the backdrop of the implementation of the"pre-employment and long appoint-ment system',applies the Two-factor Theory to analyze the factors influencing university teachers'work motivation.It ex-amines dimensions such as academic resource support,pressure-resource matching,and academic work environment within the healthcare work environment,as well as recognition of academic achievements,mobility security mechanisms,and teacher identity construction within the motivational work environment.By establishing an evolutionary game model be-tween universities and teachers,the study explores the internal logic between implementing the"pre-employment and long appointment system"and teachers'increased work engagement.To encourage teachers to increase their work engagement and academic vitality,it is recommended to increase the support for academic resources during the pre-employment period in a healthcare work environment,match academic evaluation pressure with academic resource acquisition,and create a good academic work environment;In terms of motivational work environment,respect the laws of talent growth,attach im-portance to emotional drive,improve the mobility guarantee mechanism,and enhance the construction of teacher identity.
