摘 要:研究关注基层教育中教师短缺和留任问题,分析了360名参与“大学生志愿服务西部计划”的志愿者。通过统计分析,研究工作价值观对留乡从教意愿的影响。结果显示,志愿者普遍有较强的留乡意愿,尤其是那些重视社会奉献的个体。同时,公共服务动机在这一过程中起到了中介作用。基于此提出建议:深入了解志愿者特点,制定培养和激励措施;通过政策和培训提高志愿者的公共服务动机和专业水平;改善乡村教师政策,提高职业吸引力;培养志愿者的教育家精神,以稳定教育人才队伍并提升教育质量,最终推动基层教育发展。这些建议旨在为相关政策制定和实践提供科学依据,以期有效解决基层教育面临的问题。This study focuses on the shortage of teachers and the low willingness to stay in China's grassroots education,and analyzes 360 volunteers who participated in the"China's Far West Program",while the statistical analysis were used with the aim of exploring the influence of work values on willingness of volunteers to stay in rural areas for teaching.It was found that volunteers generally have a strong willingness to stay in the rural areas for teaching,in particular,volunteers who preferred the work value of"social dedication".In addition,public service motivation plays a mediating role in this process.Based on the above findings,the present study makes recommendations:Firstly,the characteristics of volunteers in the CFWP should be analyzed in depth in order to form a training and motivation mechanism.Secondly,volunteers’motivation for public service should be enhanced and their professionalism should be improved by optimizing policies and training measures.Thirdly,the policies for grass-roots rural teachers should be optimized to enhance the attractiveness of the profession.Finally,the cultivation of volunteer educators'spirit should be enhanced to promote the stabilization of educational talents and the improvement of educational quality,thereby promoting the development of grass-roots education.These recommendations are intended to provide a scientific basis for relevant policy formulation and practice,with a view to effectively solving the problems faced in the field of education at the grass-roots level.
