摘  要:组织印记是企业在发展过程中形成的独特历史资源,是企业理解“历史如何影响现在”的重要切口。在全球化和智能化的背景下,生存和成长压力迫使组织关注如何基于既有资源和历史经验做出决策。过去的研究多聚焦于印记产生的前因及印记对结果变量的影响,对组织印记被管理时如何动态演变的过程关注不足。明确这一演变过程对理解组织如何实施有效印记管理进而服务于企业当期发展目标至关重要,研究采用探索性单案例研究方法,以大型传统制造业企业济钢集团为研究对象,对济钢集团“无钢胜有钢”的转型过程进行探讨,揭示组织印记在组织变革过程中的动态演变机制。研究发现:(1)组织印记在敏感期内维持的机制包括比对和保留,激活的机制包括复现识别、历史搜索、筛选匹配和嵌入,沉眠的机制包括威胁侵染、筛选遗弃和脱嵌;(2)经由维持、激活和沉眠演变方向的印记存在由融合、覆盖、共存表现出的层叠关系。研究有利于丰富组织印记理论的过程机制,同时为组织行为选择提供历史资源这一新的分析视角,更好地解释组织间发展水平的差异。Organizational imprinting is a unique historical resource formed in the course of an enterprise’s development,and is also an important entry point for enterprises to understand “how history affects the present”.In the context of globalization and intelligence,the pressure of survival and growth forces organizations to focus on how to make decisions based on existing resources and historical experiences.Past research has focused on the antecedents of imprinting and the impact of imprinting on outcome variables,but has paid little attention to the dynamic evolution of Organizational imprinting as it is managed.To clarify this evolutionary process is crucial to understanding how organizations implement effective imprinting management to serve the current development goals of the enterprise.The study takes Jigang Group,a large-scale traditional manufacturing enterprise,as the object of study,and adopts the exploratory single-case study method to explore the transformation process of “no steel is better than having steel”,so as to reveal the dynamic evolutionary mechanism of Organizational imprinting during the process of organizational change.The study reveals the dynamic evolution mechanism of organizational imprint in the process of organizational change.The study finds that:(1) the mechanisms of activation of Organizational imprinting during the sensitive period include recurrent recognition,historical search,screening matching and embedding;the mechanisms of dormancy include threatening infiltration,screening abandonment and de-embedding;and the mechanisms of maintenance include comparison and retention;and (2) there is a cascading relationship among the imprints evolving from activation,dormancy,and maintenance,which is manifested in the fusion,overlaying,and coexistence of the imprints.The study is conducive to enriching the process mechanisms of Organizational imprinting theory,and at the same time providing a new analytical perspective of historical resources for organizational behavioral choices to
