山东省基层卫生人员基本心理需要满足状况对工作绩效的影响

摘  要:目的:分析山东省基层卫生人员基本心理需要满足状况及其对工作绩效的影响,为完善基层卫生人员内在激励机制、提高工作绩效提供参考依据。方法:采用多阶段整群抽样,于2021年2-6月对山东省的18家社区卫生服务中心和20家乡镇卫生院的基层卫生人员进行问卷调查,共计回收有效问卷870份。结果:山东省基层卫生人员的3种基本心理需要得分从高到低依次为:关系需要(3.99±0.85)分,胜任需要(3.91±0.69)分,自主需要(3.24±0.82)分。不同年龄、职业、职称的基层卫生人员基本心理需要满足得分存在显著差异。多重线性回归结果表明,自主需要(β=0.142,P<0.01)、胜任需要(β=0.258,P<0.01)和关系需要(β=0.092,P<0.01)对工作绩效均有显著的正向影响,这3种基本心理需要共可解释工作绩效12.0%的变异。此外,自主需要和胜任需要的交互项对工作绩效有显著的正向影响(β=0.059,P<0.05)。结论:基层卫生人员的胜任需要和关系需要的满足状况较好,但自主需要满足状况较差。基本心理需要满足状况对工作绩效有显著的正向影响。Objective:To analyze the status of analyzes the basic psychological needs satisfaction of grassroots health workers in Shandong Province and its impact on work performance,so as to provide reference for improving the internal incentive mechanism and improving work performance of grassroots health workers.Methods:A multistage cluster sampling method was employed to conduct a questionnaire survey among grassroots health workers at 18 community health service centers and 20 township hospitals in Shandong Province between February and June 2021.A total of 870 valid questionnaires were collected.Results:The mean scores for the three basic psychological needs were as follows:relatedness(3.99±0.85),competence(3.91±0.69),and autonomy(3.24±0.82).There were significant differences in the fulfillment of these needs among workers of different ages,occupations,and titles.Multiple linear regression analysis showed that autonomy(β=0.142,P<0.01),competence(β=0.258,P<0.01),and relatedness(β=0.092,P<0.01)positively affected work performance and collectively accounted for 12%of its variance.Additionally,the interaction between autonomy and competence had a positive effect on work performance(β=0.059,P<0.05).Conclusion:While the fulfillment of competence and relatedness needs was relatively good,the fulfillment of autonomy needs was less satisfactory among grassroots health workers.The satisfaction of basic psychological needs significantly and positively impacts work performance.
