摘 要:为探究资质过剩感的双刃剑效应,研究根据情绪认知评价理论,深入探讨资质过剩感对员工安全绩效的作用机制及其边界条件。通过对劳动密集型制造企业506名在职员工的两阶段调研数据进行统计分析,发现资质过剩感对安全绩效具有双重影响:一方面,通过降低员工的工作意义削弱了安全绩效;另一方面,通过增强员工的真实自豪提升了安全绩效。此外,研究表明,组织职业生涯管理在这一过程中起到了显著的调节作用。具体而言,组织职业生涯管理不仅能显著调节资质过剩感与员工真实自豪之间的关系,还能调节资质过剩感通过真实自豪影响安全绩效的间接效应,即组织职业生涯管理水平越高,资质过剩感通过真实自豪对安全绩效的正向间接作用越强,反之亦然。同样,组织职业生涯管理能显著调节资质过剩感与工作意义之间的关系,以及资质过剩感通过工作意义影响安全绩效的间接作用,即当组织职业生涯管理水平较低时,资质过剩感通过工作意义对安全绩效的负向间接作用更强,反之则减弱。进一步分析表明,在组织职业生涯管理的调节下,资质过剩感通过真实自豪和工作意义两条路径对员工安全绩效的总体间接效应为正。研究扩展了中国组织情境下资质过剩感的作用机制及边界条件的理解,并为制造业企业管理者在实际中有效利用资质过剩感提供了实践建议。Drawing on Emotion-Cognition Evaluation Theory,this study systematically investigates the emotional and cognitive mechanisms,along with the boundary conditions,that influence how a sense of overqualification affects employee safety performance.Employing a two-stage survey and statistical analysis of data collected from 506 employees in labor-intensive manufacturing enterprises,this study uncovers the dual impact mechanism of perceived overqualification on safety performance.On one hand,a sense of overqualification reduces employees perception of work meaningfulness,leading to diminished safety performance.On the other hand,it fosters authentic pride among employees,which subsequently enhances safety performance.Furthermore,the study reveals that organizational career management significantly moderates this process.Specifically,it not only influences the relationship between overqualification and authentic pride but also affects the indirect impact of overqualification on safety performance through authentic pride.When the level of organizational career management is high,the positive indirect effect of authentic pride on safety performance,stemming from overqualification,becomes more pronounced;conversely,this effect diminishes when organizational career management is low.Similarly,organizational career management moderates the relationship between overqualification and work meaningfulness,as well as the indirect effect of overqualification on safety performance through work meaningfulness.When organizational career management is low,the negative indirect effect of work meaningfulness on safety performance,resulting from overqualification,is heightened;conversely,this effect weakens when organizational career management is high.Further analysis indicates that,under the moderating influence of organizational career management,the overall indirect effect of overqualification on employee safety performance—via the dual pathways of authentic pride and work meaningfulness—is positive.This research enhances the und
