领悟社会支持和工作繁荣在护士工作重塑与职业召唤间的链式中介效应

摘  要:目的探讨领悟社会支持和工作繁荣在护士工作重塑与职业召唤间的链式中介效应。方法采用便利抽样法,于2023年10月至11月选取北京市5所三级甲等综合医院的507名护士为研究对象。采用一般资料调查表、工作重塑量表、领悟社会支持量表、工作繁荣量表和职业召唤量表对其进行调查。结果护士工作重塑得分为(80.04±15.45)分,领悟社会支持得分为(68.24±12.46)分,工作繁荣得分为(39.00±6.98)分,职业召唤得分为(44.47±9.80)分,且两两之间分别呈正相关(r=0.572~0.813,P<0.001);中介效应分析显示,护士工作重塑对职业召唤的总间接效应为0.372,领悟社会支持和工作繁荣的中介效应分别占总效应的11.97%和32.26%,两者的链式中介效应占总效应的10.07%。结论护士工作重塑和领悟社会支持处于较高水平,工作繁荣和职业召唤均处于中等偏上水平。领悟社会支持和工作繁荣在护士工作重塑与职业召唤间的多重中介效应成立。建议管理者优化管理模式以满足护士胜任的需求,提高护士领悟社会支持能力,激发工作热情,进而提升职业召唤水平。Objective To explore the chain mediating effect of perceived social support and thriving at work on nurses'job crafting and career calling.Methods Using convenience sampling,a total of 507 nurses from five tertiary class A hospitals of Beijing were surveyed from October to November 2023 by using general information questionnaire,Job Crafting Scale,Perceived Social Support Scale,Thriving at Work Scale and Calling Scale-12.Results The scores of job crafting,perceived social support,thriving at work,and career calling of nurses were(80.04±15.45),(68.24±12.46),(39.00±6.98),(44.47±9.80),respectively,and there was a positive correlation between them(r=0.572~0.813,P<0.001).The mediating effect analysis showed that the total indirect effect of nurses'job crafting on career calling was 0.372,and the mediating effects of perceived social support and thriving at work accounted for 11.97%and 32.26%of the total effect,respectively.The chain mediating effect of the two accounted for 10.07%of the total effect.Conclusion Nurses'job crafting and perceived social support are at a high level,and thriving at work and career calling are both at an upper-middle level.The multiple mediating effects of perceived social support and thriving at work between nurses'job crafting and career calling are established.It is suggested that managers optimize the management model to meet the needs of nurses'competence,enhance nurses'ability to perceive social support,stimulate work enthusiasm,and thus improve the career calling of nurses.
