关系图式视角下同事信息分享对员工主动行为的影响

摘  要:同事信息分享是组织沟通的一种重要方式,对员工及组织均可能产生重要的影响。然而,同事信息分享对员工的具体影响机制尚不明确。本研究基于社会信息加工理论构建了一个有中介的调节模型,探究在不同关系图式(工具性vs.情感性)的影响下,员工如何对同事分享的不同信息内容(工作vs.生活)进行差异化的信息加工,并进一步影响员工的心理可得性和主动行为。本研究采用多时点的方法收集了381份有效调查样本,研究结果表明:员工的情感性关系图式正向调节同事生活信息分享和心理可得性之间的关系,表现为高情感性关系图式的员工面对同事生活信息分享时会产生更高水平的心理可得性。然而,工具性关系图式在同事工作信息分享与心理可得性关系间未起到调节作用。另外,心理可得性正向影响员工主动行为。同事生活信息分享与情感性关系图式的交互项通过心理可得性对员工主动行为具有正向影响,表现为高情感性关系图式的员工面对同事生活信息分享会产生更高水平的心理可得性,从而驱使其在工作中展现更多的主动行为。Colleague information sharing represents a critical facet of organizational communication,exerting substantial influence on both employees and organizations.However,the specific mechanisms through which colleague information sharing affects employees remain unclear.Based on the social information processing theory,this study constructs a mediated moderation model to examine how employees differentially process different types of colleague information sharing(work-related vs.family-related)under the influence of distinct relational schemas(instrumental vs.expressive),and how these processes subsequently shape their psychological availability and proactive behaviors.The analysis results of 381 valid survey samples at multiple time points show that:The study reveals that employees'expressive relational schema positively moderates the relationship between colleagues'family-related information sharing and psychological availability.Specifically,employees with stronger expressive relational schemas exhibit higher levels of psychological availability when exposed to colleagues'family-related information sharing.However,the instrumental relational schema did not moderate the relationship between colleagues'work-related information sharing and psychological availability.Furthermore,psychological availability positively influences employees'proactive behavior.The interaction effects of family-related information sharing and expressive relational schema positively influence proactive behavior via psychological availability.This is manifested in the fact that employees with stronger expressive relational schemas demonstrate higher levels of psychological availability when exposed to colleagues'family-related information sharing,which in turn drives them to exhibit more proactive behaviors at work.
