摘  要:数字领导力涌现对促进企业数字化转型、维持企业可持续竞争优势以及加快“数字经济”建设有重要影响,然而数字领导力涌现理论并不成熟,且未能充分揭示数字领导力涌现的驱动机制。本研究依据生命周期理论与诺兰模型开发数字领导力涌现量表,并基于社会学习理论构建的MSEM模型,通过多时点方式收集数据进行实证分析,针对职场主力军的新生代员工,尝试探究新生代员工在组织、团队、个人层面下组织学习通过团队数字领导力涌现对个体数字领导力涌现的多层次垂滴效应。本文厘清了员工数字领导力涌现的内在机理,为打造高弹性的组织形态提供了指导,并为企业识别和储备新生代数字领导人才,搭建企业整体的数字系统,培养企业内部的数字人才提供实践思路。Digital Leadership Emergence has an important impact on promoting the digital transformation of enterprises,maintaining the sustainable competitive advantage of enterprises,and accelerating the construction of"digital economy".However,the theory of digital leadership emergence is not mature,and it fails to fully reveal the driving mechanism of digital leadership emergence.This study develops the digital leadership emergence scale based on the life cycle theory and Nolan model,and collects data through multi-temporal methods for empirical analysis based on the MSEM model constructed by the social learning theory,targeting the new generation of employees who are the main force in the workplace,and tries to explore the multi-level effects of the organizational learning of the new generation of employees on the individual digital leadership emergence through the team's digital leadership emergence at the organizational,team,and individual levels.This paper clarifies the effect of organizational learning on individual digital leadership emergence through team digital leadership emergence.This paper clarifies the intrinsic mechanism of digital leadership emergence of employees,provides guidance for the creation of a highly flexible organizational form,and provides practical ideas for enterprises to identify and reserve new-generation digital leadership talents,build the overall digital system of the enterprise,and cultivate digital talents within the enterprise.
