摘 要:国有企业高质量发展需要不断提升中层管理人员岗位胜任力。然而,目前针对国有企业中层管理人员岗位胜任力的研究比较匮乏,这与国有企业亟待提升中层管理人员岗位胜任力的需求不符。文章基于社会认知理论构建融合组织环境与个体认知因素的多维影响模型,系统探讨感知上级信任、团队成员支持以及市场业务复杂度对自我效能感和岗位胜任力的影响机制。研究发现,上述因素能显著提升中层管理人员的自我效能感和岗位胜任力,自我效能感在其中起到部分中介作用。研究结论可以为国有企业优化中层人员培养策略和提升整体管理效能提供理论依据和实践指导。The high-quality development of state-owned enterprises requires continuous enhancement of the competence of middle management.However,there is currently a lack of research on the competency of middle management in stateowned enterprises,which does not match the urgent need of these enterprises to enhance the competency of their middle management.The article,based on the social cognitive theory,constructs a multidimensional influence model integrating organizational environment and individual cognitive factors,systematically explores the impact mechanism of perceived superior trust,team member support,and market business complexity on self-efficacy and competency.According to the research findings,the aforementioned factors can significantly enhance the self-efficacy and competency of middle management,with self-efficacy playing a partial mediating role.This provides a theoretical basis and practical guidance for optimizing the training strategies for middle-level personnel and enhancing overall management efficiency in stateowned enterprises.
