摘  要:R&D组织作为一个开放型的社会系统 ,其整体性能受系统的要素和环境的影响。在中国的国情下 ,人力资本和生产企业是R&D组织最重要的内部要素和外部环境。在系统的自组织过程中 ,基于以上两者会产生特有的内部冲突和外部冲突。因此 ,通过改善R&D组织的要素和环境的性能 ,来寻找解决冲突的管理对策 。As an opening social system, R&D organization has its own integral per formance, which is affected by elements and environments in the system. In the s ituation of China, manpower capital, which is the internal element, and enterpri ses, which are the external environments, are the most important factors in R&D organizations. During the course of self-organizing, the system will produce the internal and external conflicts which are based on manpower capital and enterpr ises. Therefore, the managing countermeasures for resolving conflicts can be fou nd through improving the performance of elements and environments in R&D organiz ations; and the integral performance of system can be optimized.
