外控制点与员工亲组织非伦理行为:一个跨层的被调节中介

摘　　要：与一般的利己性非伦理行为不同,亲组织非伦理行为是由员工实施的旨在使组织获利的非伦理行为。本研究基于三元交互决定理论,探讨外控制点对亲组织非伦理行为的影响机理和边界条件。使用多层线性模型(HLM)对66个团队共402位员工的自我报告数据进行分析。研究结果表明:(1)外控制点正向影响员工的亲组织非伦理行为。(2)护面子倾向中介外控制点与亲组织非伦理行为之间的关系。(3)内外部薪酬耦合负向调节上述中介模型的第一阶段。(4)内、外部薪酬耦合负向调节外控制点与亲组织非伦理行为之间经由护面子倾向的间接效应。被调节的中介模型揭示了个体特征对自身行为的影响机理和边界条件,为组织有效发现和抑制员工的亲组织非伦理行为提供了理论依据。Different from general self-interested unethical behaviors,unethical pro-organizational behavior is an unethical behavior implemented by employees in order to benefit their organization.Based on the Triadic Reciprocal Determinism Theory,the present study explored the influence mechanism and the boundary condition of external locus of control on unethical pro-organizational behavior.We used hierarchical linear modeling(HLM)to analyze data which is from 402 employees of 66 teams.The empirical results show that:1.External locus of control positively affect employees'unethical pro-organizational behavior.2.Face-saving tendency plays a mediator role in the process aforementioned.3.Internal and external compensation coupling negatively moderate first stage of the mediation model.4.Internal and external compensation coupling negatively moderate indirect effect of external locus of control on unethical pro-organizational behavior via face-saving tendency.The moderated mediation model revealed the influence mechanism and boundary conditions of individual characteristics on their own behavior,which provides a theoretical basis for organizations to effectively discover and suppress the unethical proorganizational behavior of employees.
